Evaluating Rewards Systems & Their Impact on Performance

Introduction

The organization that I will focus on for my final course project is Cox Media Group, more specifically, the Atlanta Journal Constitution. The Atlanta Journal Constitution is a division of Cox Media Group. It is a part of a privately held integrated broadcasting, publishing, direct marketing and digital media company whose headquarters is in Atlanta, GA. The Atlanta Journal Constitution is the flagship newspaper company of Cox Media Group. Like many other newspaper organization, The Atlanta Journal Constitution experienced a significant downturn in business due to the economic downturn starting in 2008. The downturn was also experienced by the decline in print revenues with a lot of news being gathered by readers online. The AJC went through a period of much reorganization, voluntary and involuntary separation packages. The entire culture of the AJC changed. The AJC went from having a very lucrative benefits and commission structure to having decent benefits and commission structure. The employee appreciation and activities were also lost.

With the reorganization, the AJC lost a lot of their highly skilled and knowledgeable employees. They brought in different executive leadership to continue to help the organization move forward. However, the leadership was not a good fit for the AJC. It caused a high turnover in executive leadership roles at the AJC. Also, it led to many new business models being implement that did not work well in the market.

I am account executive in the recruitment advertising. I started with the AJC in 2004 in a sales support role and progressed in an account executive role. The advertising department as a whole experienced a high turnover and the lost of a very lucrative commission structure to a decent commission structure.

Problem Statement

The AJC has changed the commission structure so drastically and it has impacted the lives of many employees in the organization. The organization has started to make a recovery, but the commission structure for the salespeople has not. Many AJC advertising employees have waited patiently for the organization to implement merit raises again and revamp the current commission structure for advertising. I believe that if the current advertising commission structure is not revamp. It could seriously lead to unproductive salespeople in the advertising. It will lead to low morale and more turnovers in salespeople in the advertising department. Therefore, I would like to like to make my paper about evaluating reward systems and their impact on employee's performance within an organization. I will research different organization rewards system and how the employees perform. I will look at many different examples of other organizations to see what changes they made. Hopefully, thru my research I can form a preliminary plan for the AJC to reward the advertising salespeople with a comparable and comfortable reward system.
